เชนโรงแรมขนาดใหญ่ ที่มีโรงแรมอยู่ในหลายประเทศทั่วโลก จะมีชื่อที่เราคุ้นเคย เช่น Marriott, Hilton, InterContinental และ Hyatt

ซึ่ง Marriott ถือได้ว่าเป็นเชนโรงแรมที่ใหญ่สุดในโลก ทั้งในด้านมูลค่าตลาดที่มากที่สุดราว 1.46 ล้านล้านบาท รวมถึงในด้านจำนวนห้องพัก ที่ Marriott มีให้บริการราว 1.4 ล้านห้องพัก ในกว่า 130 ประเทศทั่วโลก

Marriott มีโรงแรมในเครือกว่า 30 แบรนด์ ซึ่งก็เป็นแบรนด์ดังที่คนส่วนใหญ่คุ้นหู อย่างเช่น JW Marriott, St. Regis, The Ritz-Carlton, Sheraton และ Renaissance

โดยผู้ก่อตั้งอาณาจักร Marriott คือคุณ John Willard Marriott หรือ “J.W. Marriott”
ซึ่งจริง ๆ แล้ว ธุรกิจดั้งเดิมที่เขาเริ่มต้นขึ้นไม่ใช่ธุรกิจโรงแรม

คุณ John เกิดเมื่อปี ค.ศ. 1900 ที่รัฐยูทาห์ ประเทศสหรัฐอเมริกา ในครอบครัวที่ทำฟาร์มแกะเล็ก ๆ ซึ่งมีฐานะค่อนข้างยากจน

เขาเริ่มค้าขายตั้งแต่อายุ 13 ปี จากการปลูกผักกาดในแปลงที่ดินที่ว่างอยู่ และเขานำเงินรายได้ที่ได้ไปให้พ่อ

จากความสำเร็จในการขายผัก พ่อของ John เลยไว้ใจให้ลูกชายพาแกะ 3,000 ตัว ขึ้นรถไฟไปขายที่เมืองซานฟรานซิสโกด้วยตัวคนเดียวในวัยเพียง 14 ปี ก่อนที่จะถูกขอให้เลิกเรียนเพื่อมาช่วยงานที่บ้านในเวลาต่อมา

เมื่อ John อายุ 19 ปี เขาก็ต้องเดินทางไปเป็นมิชชันนารีที่โบสถ์แห่งหนึ่งในนิวอิงแลนด์เป็นเวลา 2 ปี หลังจากนั้นก็เดินทางกลับมาบ้านที่เมืองยูทาห์

ระหว่างทางกลับ เขาได้แวะที่เมืองวอร์ชิงตัน ดี.ซี. และเดินผ่านร้านค้าแห่งหนึ่งซึ่งคนต่อคิวยาวมาก นี่จึงเป็นครั้งแรกที่ John ได้รับรู้ถึงความนิยมของเครื่องดื่มที่เรียกว่า “รูตเบียร์”

แต่พอกลับมาถึงบ้าน John ก็ต้องเผชิญกับข่าวร้ายเพราะว่าธุรกิจฟาร์มแกะของพ่อเขาล้มละลาย
โดยมีสาเหตุสำคัญมาจากราคาแกะที่ลดลงอย่างรวดเร็ว ซึ่งเป็นผลจากเศรษฐกิจตกต่ำ

ตั้งแต่นั้นมา John จึงตั้งเป้าว่าเขาจะต้องมีชีวิตที่ดีขึ้นและหลุดพ้นจากความยากจนนี้ให้ได้

เขาเลยตัดสินใจกลับไปเรียนต่อให้ได้วุฒิมัธยมศึกษา โดยได้รับความช่วยเหลือจากอาจารย์ที่เคยสอนเขา

ซึ่งอาจารย์ท่านนี้ ยังช่วยให้ John รับหน้าที่สอนวิชาที่เกี่ยวกับศาสนา เพื่อหาเงินมาจ่ายค่าเทอม

หลังจากนั้น John ก็ได้เข้าเรียนต่อระดับมหาวิทยาลัยที่ยูทาห์ ซึ่งเขาต้องหาเงินมาจ่ายค่าเทอมจากทุกวิถีทาง ตั้งแต่ขายกางเกงชั้นใน ขนสัตว์ ไปจนถึงการเป็นช่างตัดไม้

จนกระทั่งในช่วงที่เรียนปีสุดท้าย แถวมหาวิทยาลัยของเขาก็มีร้านรูตเบียร์ A&W มาเปิด
ซึ่งคิวยังคงยาว เหมือนกับตอนที่เขาเห็นครั้งแรกที่เมืองวอชิงตัน ดี.ซี.

หลังจากเรียนจบในปี ค.ศ. 1926 John แต่งงานกับ Alice Sheets สาวที่เขาตกหลุมรักและคบหากันมาตั้งแต่สมัยเรียน ทั้งคู่วางแผนที่จะเริ่มทำธุรกิจด้วยกัน และสิ่งแรกที่ John นึกถึงก็คือเครื่องดื่มสุดฮิตอย่างรูตเบียร์

John ใช้เงินเก็บ 1,000 ดอลลาร์สหรัฐ บวกกันเงินที่กู้ยืมมาอีก 1,500 ดอลลาร์สหรัฐ
คิดเป็นมูลค่าราว 83,000 บาท เพื่อขอซื้อแฟรนไชส์รูตเบียร์ของ A&W

ผ่านไป 1 ปี เขาก็ได้เปิดร้านขายรูตเบียร์เล็ก ๆ ที่เมืองวอชิงตัน ดี.ซี. ซึ่งแน่นอนว่าขายดีแบบที่เขาคิดไว้

แต่สิ่งที่เขาลืมคิดถึงไปก็คือ รูตเบียร์ไม่ได้ขายดีทุกฤดู เพราะพอเข้าช่วงฤดูใบไม้ร่วง ซึ่งเป็นช่วงที่ฝนตกบ่อย และอากาศเริ่มเย็นลง เครื่องดื่มเย็นสดชื่นอย่างรูตเบียร์กลับไม่เป็นที่ต้องการ ยอดขายของทางร้านจึงลดลงเรื่อย ๆ

Alice ภรรยาของเขาเลยเสนอไอเดียว่าควรขายอาหารด้วย เพื่อให้ยอดขายที่ร้านไม่ผันผวนตามฤดูกาลเกินไป

John เห็นด้วยทันที เขาจึงขออนุญาตทาง A&W เพื่อขอเสิร์ฟอาหารที่ร้านด้วย ส่วน Alice ก็ไปขอความช่วยเหลือจากเชฟที่สถานทูตเม็กซิโก ซึ่งตั้งอยู่ใกล้ ๆ กับร้าน จนได้สูตรและวิธีทำอาหารเม็กซิกันมา

ทั้งคู่จึงตั้งชื่อร้านของพวกเขาใหม่ว่า “Hot Shoppes” ซึ่งเป็นร้านขายอาหารเม็กซิกัน แฮมเบอร์เกอร์ และฮอตดอก รวมถึงรูตเบียร์ของ A&W

ผ่านไปปีเดียว Hot Shoppes เปิดเพิ่มได้อีก 2 สาขา ซึ่งหนึ่งในนั้นเป็นร้านแบบ Drive-in หรือการขับรถไปจอดที่ลานจอดรถของร้าน แล้วสั่งอาหารมาทานบนรถ ที่กำลังได้รับความนิยมสุด ๆ ในสหรัฐอเมริกา

หลังจากนั้นไม่นาน ประเทศสหรัฐอเมริกากลับเผชิญกับภาวะเศรษฐกิจตกต่ำครั้งใหญ่ แต่ John และ Alice ก็ยังพา Hot Shoppes รอดพ้นจากวิกฤติเศรษฐกิจครั้งนี้มาได้ แถมยังขยายสาขาเพิ่มมาเป็น 7 สาขาในปี ค.ศ. 1933

แต่ในปีเดียวกันนี้ John ก็ต้องเจอกับข่าวร้าย เพราะเขาตรวจพบว่าเป็นมะเร็งต่อมน้ำเหลือง ซึ่งหมอบอกว่าจะมีชีวิตอยู่ได้อีกไม่เกิน 2 ปี

John จึงหยุดทำงาน และใช้เวลาพักผ่อนกับครอบครัว แต่แล้วเรื่องไม่น่าเชื่อที่แม้แต่หมอก็ยังแปลกใจ เพราะอาการของเขาดีขึ้นมาก จนกลับมาใช้ชีวิตปกติได้

หลังจากรักษาตัวจนหายดีและกลับมาทำงานได้แล้ว ในปี ค.ศ. 1937 ซึ่งเป็นช่วงที่การเดินทางโดยเครื่องบินเป็นที่นิยม John สังเกตว่าลูกค้ามักซื้ออาหารแบบนำกลับบ้านที่ร้าน Hot Shoppes สาขาใกล้สนามบิน เพื่อนำไปทานบนเครื่องบิน

John เลยเกิดไอเดียว่า ให้ Hot Shoppes ทำอาหารกล่องให้กับสายการบินใช้เสิร์ฟบนเครื่องบิน ซึ่งถือเป็นเจ้าแรก ๆ ในขณะนั้น

เมื่อเขานำไอเดียนี้ไปเสนอกับทางสายการบินต่าง ๆ ก็มีสายการบิน Eastern Airlines และ American Airlines ที่ตอบตกลง

มาถึงช่วงต้นทศวรรษ 1940s ร้าน Hot Shoppes ขยายมาเป็น 24 สาขา ซึ่งช่วงนี้เองสงครามโลกครั้งที่ 2 ก็เริ่มต้นขึ้น แต่ Hot Shoppes ก็ยังรอดพ้นจากวิกฤติได้อีกครั้งจากการปรับตัวไปให้บริการอาหารในฐานทัพทหารและสำนักงานรัฐบาล

จนกระทั่งช่วงทศวรรษ 1950s การเดินทางท่องเที่ยวกำลังได้รับความนิยมสูง John เลยสนใจซื้อที่ดินเปล่าที่อยู่ตรงข้ามสนามบินวอชิงตัน เพื่อสร้างโมเทลที่ชื่อว่า “Twin Bridges” ซึ่งเปิดให้บริการในปี ค.ศ. 1957 ก่อนที่ 2 ปีให้หลัง ได้สร้างโรงแรมแห่งที่ 2 ที่ชื่อ Key Bridge Motor

และในที่สุด กิจการโรงแรมของ John Willard Marriott ก็ได้เริ่มต้นขึ้น หลังจากเปิดร้านรูตเบียร์มาได้ 30 ปี

ต่อมาในปี ค.ศ. 1967 John ตั้งชื่อบริษัทของเขาใหม่ว่า “Marriott” ซึ่งใช้เรียกรวมทุกกิจการในเครือ ทั้งโรงแรมและร้านอาหาร

ในช่วงเริ่มต้นของกิจการโรงแรม ก็ได้ลูกชายคนโตของ John กับ Alice ที่ชื่อว่า “J.W. Bill Marriott Jr.” เข้ามาช่วยบริหาร

Bill เรียนด้านการเงินจากมหาวิทยาลัยยูทาห์ โดยภายใต้การบริหารของเขา บริษัทสามารถทำกำไรได้มากขึ้นอย่างชัดเจน จน Bill กลายมาเป็นบุคคลสำคัญที่ได้วางรากฐานธุรกิจและขยายอาณาจักร Marriott

ด้วยผลงานที่โดดเด่นของ Bill จึงทำให้เขาได้รับเลือกเป็นประธานบริษัทในปี ค.ศ. 1964 ก่อนที่จะได้รับเลือกเป็น CEO ในอีก 8 ปีต่อมา

Bill เน้นขยายโรงแรมใกล้สนามบิน และโรงแรมเพื่อการประชุมหรือ Convention โดยสร้างจุดเด่นให้กับโรงแรมของ Marriott ที่มีทั้งห้องจัดประชุมสัมมนา ภัตตาคาร ไปจนถึงลานสเกตน้ำแข็ง

นอกจากนี้ Bill ยังเปลี่ยนโมเดลธุรกิจ จากการเป็นเจ้าของโรงแรมเอง สู่การรับบริหารโรงแรม และระบบแฟรนไชส์

นั่นจึงทำให้ในปี ค.ศ. 1993 บริษัท Marriott แบ่งการบริหารจัดการออกเป็น 2 บริษัท

บริษัทแรกชื่อ Marriott International ที่จัดการในส่วนของธุรกิจรับบริหารโรงแรมและระบบแฟรนไชส์ ซึ่งดูแลโดยลูกชายคนโต นั่นก็คือ Bill

บริษัทที่สองชื่อ Host Hotels and Resorts ที่จัดการในส่วนของธุรกิจโรงแรมที่ Marriott เป็นเจ้าของเอง ซึ่งดูแลโดยน้องชายของ Bill ที่ชื่อ Richard

อีกหนึ่งจุดเปลี่ยนที่สำคัญ ที่ช่วยเร่งขยายฐานลูกค้าให้ Marriott ก็คือการเป็นบริษัทโรงแรมแรกของโลก ที่ให้บริการระบบจองที่พักแบบออนไลน์ ในปี ค.ศ. 1995

และกลยุทธ์สำคัญที่ทำให้ Marriott ขยายอาณาจักรโรงแรมได้อย่างรวดเร็วก็คือ “การควบรวมกิจการ”

ปี ค.ศ. 1995 Marriott เริ่มซื้อกิจการครั้งแรก ด้วยการเข้าไปถือหุ้น 49% ในโรงแรม Ritz-Carlton ก่อนที่อีกไม่กี่ปีต่อมาจะเข้าซื้อทั้งกิจการ

แต่การซื้อกิจการที่สำคัญที่สุด เกิดขึ้นในปี ค.ศ. 2016 ภายใต้การนำของ CEO ที่เป็นคนนอกตระกูลคนแรกอย่าง Arne Sorenson

Marriott ได้เข้าซื้อกิจการ Starwood Hotels and Resorts ซึ่งเป็นเจ้าของแบรนด์โรงแรมดังมากมาย อย่างเช่น Sheraton, W Hotels และ St. Regis

และในตอนนี้เองที่ Marriott ได้ก้าวขึ้นมาเป็นเชนโรงแรมที่ใหญ่สุดในโลก

น่าเสียดายที่ John เสียชีวิตไปตั้งแต่ปี ค.ศ. 1985 เขาจึงไม่มีโอกาสได้เห็นความยิ่งใหญ่ของอาณาจักร Marriott ในปัจจุบัน ที่เขาเป็นผู้ริเริ่ม

แต่สิ่งสำคัญที่ตกทอดมาจาก John จนกลายเป็นหนึ่งในดีเอ็นเอของ Marriott ก็คือวัฒนธรรมองค์กร

เพราะ John ให้ความสำคัญกับพนักงานทุกคนและดูแลพนักงานเหมือนคนในครอบครัว มาตั้งแต่ช่วงแรกที่เริ่มทำธุรกิจ

เหมือนกับหนึ่งในคำพูดอมตะของเขาที่ว่า
“Take care of associates, and they’ll take care of your customers”
หรือ ดูแลพนักงานของคุณให้ดี แล้วพนักงานเหล่านั้นจะดูแลลูกค้าของคุณต่อเอง

นั่นจึงทำให้ Marriott ไม่ได้เป็นเพียงหนึ่งในโรงแรมที่น่าเข้าพักมากที่สุดเท่านั้น
แต่ในมุมของสถานที่ทำงาน Marriott ยังติดอันดับโลกในด้านบริษัทที่น่าทำงานด้วยมากที่สุดเช่นกัน..
